جهت گیری های درونی کارراهه: مطالعه موردی صنعت بانکداری

چکیده

اغلب مطالعات در  زمینه کارراهه شغلی در سازمانها بر جنبه بیرونی کارراهه متمرکز است ولی برخی محققان این حوزه معتقدند که توجه به ارکان درونی کارراهه نیز به همان اندازه مهم می باشد.سازمانها نیازمند شناخت جهت گیری های مختلف کارراهه کارکنان هستند تا مسیرهای کارراهه و سیستم های مناسب پاداش را طراحی کنند. مهمترین تحقیقی که در زمینه ابعاد درونی کارراهه صورت گرفته ، پژوهشی است که توسط ادگار شاین در یک مطالعه طولی انجام شد.با اینکه اثر شاین نقطه شروع مناسبی برای درک ماهیت ارکان درونی کارراهه[1] فراهم   می کند ،اما نمی تواند تجربیات منحصربفرد افراد در زمینه های فرهنگی مختلف را پوشش دهد، لذا هدف تحقیق حاضر پاسخ به این پرسش است که ارکان درونی کارراهه کارکنان بخش های مالی و فناوری اطلاعات در بانکهای دولتی کشور کدام است؟
تحقیق حاضر با رویکردی ترکیبی با استفاده از مصاحبه های کیفی و پرسشنامه انجام شده است و جامعه آماری تحقیق شامل کارکنان بخش های مالی و فناوری اطلاعات ادارات مرکزی در سه بانک دولتی ایران در سال 1390 است. نتایج این پژوهش نشان دهنده وجود یک رکن کارراهه درونی تحت عنوان " معنویت" در افراد جامعه آماری تحقیق می باشد  که در سایر تحقیقات انجام شده در این حوزه مورد شناسایی و بحث قرار نگرفته است.

Internal Career Orientations : A case study of banking industry

Most of career programmes in organizations are based on the assumption that employees are motivated by a prospect of promotion. Therefore the majority of studies focused on external side of careers. But some of researchers claimed that internal career desires must be satisfied. Organizations need to recognize the different career orientations within their employees to develop appropriate reward systems and career paths. While the work of Schein provides a sound starting point for developing and understanding of the nature of individuals internal careers , it may not capture the unique career experiences of individuals in different national contexts. In order to fill this research gap, this paper addresses what are the different dimensions of career orientations that exist among IT & financial workers in public banks? this research via Mix of qualitative and quantitative methods recognize a new dimension of career anchor , that contributes in promotion of knowledge for career anchor theory.this research with triangulation approach uses from qualitative interviews and questionnaire.statistic society of research includes employees of IT and financial departments in three public banks in iran . results of this research recognize a new dimension of career anchor as “halal income earning”. this dimension wasn’t recognized and discussed in other researches
