شناسایی پیشایندهای استعفای خاموش در بین کارکنان با رویکرد فراترکیب

چکیده
استعفای خاموش، پدیده‌ای نوظهور و بیانگر کناره‌گیری روانی کارکنان از مشارکت فعال و فراتر از وظایف رسمی، به چالشی رو به گسترش در محیط‌های کاری تبدیل شده است. پژوهش پیش رو با هدف شناسایی و تبیین جامع پیشایندهای این پدیده، از طریق رویکرد فراترکیب انجام پذیرفت. بدین منظور، پس از جستجوی نظام‌مند در پایگاه‌های اطلاعاتی معتبر و ارزیابی دقیق مطالعات کیفی منتشرشده طی بازه زمانی ژانویه 2023 تا مارس 2025، ۱۵ مطالعه کیفی معتبر، برای تحلیل نهایی انتخاب گردید. داده‌های کیفی مستخرج از این مطالعات، با بهره‌گیری از روش تحلیل مضمون و فرآیند کدگذاری سه‌مرحله‌ای مورد تحلیل قرار گرفتند. تحلیل داده‌ها به شناسایی چهار مضمون اصلی به عنوان پیشایندهای کلیدی استعفای خاموش انجامید: ۱) فرسایش قرارداد ارزشی ادراک‌شده؛ ۲) ناکامی در ارضای نیازهای روان‌شناختی و توقف رشد شغلی؛ ۳) تجربه محیط کار منفی و رهبری ناکارآمد؛ و ۴) بروز واکنش‌های فردی و بازنگری در تعهد سازمانی. یافته‌ها مؤید آن است که استعفای خاموش، محصول تعاملات پیچیده‌ای میان عوامل فردی، شغلی، و سازمانی-مدیریتی است. بر این اساس، درک عمیق این پویایی‌ها می‌تواند راهگشای توسعه راهبردهای مؤثر پیشگیرانه و مداخلات عملی در سازمان‌ها باشد.

Identifying Antecedents of Quiet Quitting Among Employees Using a Meta-Synthesis Approach

چکیده English

Quiet quitting, an emerging phenomenon reflecting employees’ psychological withdrawal from active participation and going beyond formal duties, has become a growing challenge in work environments. This study aimed to identify and comprehensively explain the antecedents of this phenomenon through a meta-synthesis approach. To this end, after a systematic search in reputable databases and a careful evaluation of qualitative studies published between January 2023 and March 2025, 15 valid qualitative studies were selected for final analysis. The qualitative data extracted from these studies were analyzed using thematic analysis and a three-stage coding process. Data analysis identified four main themes as key antecedents of quiet quitting: 1) erosion of perceived value contract; 2) failure to satisfy psychological needs and stagnation in career growth; 3) experience of negative work environment and ineffective leadership; and 4) emergence of individual reactions and reconsideration of organizational commitment. The findings indicate that quiet quitting is the result of complex interactions among individual, occupational, and organizational-managerial factors. Accordingly, a deep understanding of these dynamics can pave the way for developing effective preventive strategies and practical interventions within organizations.
