تاثیر آموزش رفتارهای رهبری اصیل به مدیران بر افزایش سرمایه روان-شناختی کارکنان(مورد مطالعه شرکت پتروشیمی تهران)

چکیده

پژوهش­های اندکی وجود دارد که به طور آزمایشی به بررسی مداخلات توسعه رفتارها و مهارتهای رهبری و تاثیرات آن بر روی کارکنان پرداخته باشند. هدف از این پژوهش بررسی تاثیر آموزش رفتارهای مثبت رهبری بر سرمایه روان­شناختی کارکنان بود. جامعه مورد بررسی 110 نفر از مدیران میانی در دو شرکت پتروشیمی بودند که از این بین 42 نفر به روش تصادفی انتخاب شدند. برای گردآوری داده­ها دو پرسشنامه رهبری اصیل وولمبوا و همکاران (2008) و سرمایه روان­شناختی لوتانز و همکاران (2007) به شکل پیش آزمون- پس آزمون استفاده شد. در این پژوهش از روش آزمایشی استفاده شده­است، که طی آن آزمودنی­ها به طور تصادفی در دو گروه آزمایش و گواه قرار گرفتند همچنین، به منظور بررسی تاثیر مداخلات آموزشی مدیران نیز 2 تا 3 نفر از کارکنان زیر مجموعه آنها به صورت تصادفی انتخاب شدند و سپس یک پیش­آزمون از گروه­های آزمایش و گواه به عمل آمد. بعد از آن به مدت 3 روز (20 ساعت آموزش) مداخلات آموزشی مربوط به رفتارهای اصیل رهبری بر روی آنها اجرا گردید و پس از 5 ماه نیز یک پس آزمون از گروه­های آزمایش و گواه به عمل آمد. در این پژوهش آزمون تحلیل آنوا آشکار ساخت که آموزش رفتارهای مثبت رهبری باعث افزایش سرمایه روان­شناختی کارکنان و مولفه­های آن (خودکارآمدی، امیدواری، خوش­بینی و تاب آوری) می­شود. نتایج نشان می­دهد نه تنها می­توان رفتارها و مهارت­های رهبری اصیل را در مدیران توسعه داد، بلکه روی کارکنان نیز تاثیر مثبت دارد.

Abstract: What are the effects of leadership training on managers behavior and skills and how it influences employees behavior. The purpose of this study is to investigate the effectiveness of authentic leadership behaviors training of managers on employees psychological capital. The participants were 42 middle managers of Tehran’s Petrochemical Company(NIPC) who were randomly selected and  divided in two experimental and control groups (each 21 employees). The research design was classic and had pre and posttest for both groups. A three days leadership training (20 hours) was conducted for experimental group. Data was gathered by two questionnaires of authentic leadership (walumbwa et al, 2008) and psychological capital (Lutans et al, 2008). Data analysis with ANOVA indicated that the training of authentic leadership behaviors of managers increases employees’ psychological capital components (Self-Efficacy, Optimism, Resilience and Hope).Result also shows that the development of positive behavior and skills of managers had increased the positive behavior of employees.
