تدوین مدل ترکیب رهبری و فرهنگ سازمانی برای سازمان‌های نوآور مورد مطالعه: سازمان‌های تحقیق و توسعه وزارت نفت

چکیده

در دنیایی زندگی می‌کنیم که فضای کسب‌وکار هر روز پویاتر، پیچیده‌تر و غیرقابل پیش‌بینی‌تر شده است، در چنین شرایطی، ایجاد و توسعه مزیت‌های رقابتی پایدار، تابع نوآور بودن و بهبود مستمر در فن‌آوری‌های موجود است و سازمان‌های تحقیق و توسعه وابسته به شرکت‌ها، نقش مهمی در این زمینه ایفاء‌‌‌ می‌کنند. درحالی‌که پژوهشگران معتقدند رهبری و فرهنگ‌سازمانی، مهم‌ترین عوامل مؤثر بر عملکرد‌ این سازمان‌ها هستند؛ ‌ولی مطالعات بسیار محدودی در رابطه با تأثیر ترکیب این ‌دو عامل بر عملکرد صورت گرفته است. هدف این مطالعه پر کردن این خلأ است. جامعه آماری، سازمان‌های تحقیق و توسعه وزارت نفت هستند روش تحقیق ترکیبی‌ است. ابزار گردآوری داده‌ها در مرحله کیفی، آرشیوی بوده و در مرحله کمی، از پرسشنامه تدوین و تأیید شده مرحله قبل استفاده شده است. داده‌ها از 476 نفر از مدیران پژوهشی و پژوهشگران این سازمان‌ها جمع‌آوری شد. یافته‌های تحقیق با استفاده از روش الگویابی معادلات ساختاری نشان می‌دهد که رهبران اثر مستقیم معنی‌داری در بهبود عملکرد این سازمان‌ها دارند و فرهنگ‌سازمانی به‌عنوان میانجی و تعدیل‌گر بر رابطه رهبری و عملکرد مؤثر است. به همین جهت رهبران از طریق توسعه و تقویت فرهنگ‌سازمانی ‌مناسب که پرورش‌دهنده خلاقیت و تسهیل‌کننده نوآوری است می‌توانند نوآوری را به فرایندی دائمی و عادی در زندگی روزانه این سازمان‌ها تبدیل کنند و باعث بهبود مستمر بهره‌وری و عملکرد آن‌ها شوند.

Abstract: We are living in a world that is increasingly faced with dynamic, complex and unpredictable business environment. In this situation, creating and sustaining competitive advantage depends on continuous businesses innovativeness and technological improvement that is basically done by R& D organizations. There are a vast literature on the positive relationship between leadership and performance, but very few researches are found that study the mediating role of organizational culture in fostering this relationship. The purpose of this study is to examine the mediating role of organizational culture in improving organizational performance. Data was collected by a survey sample in which 476 of research managers and experts of R&D departments of NIOC completed the questionnaires. Structural equation models were used for data analysis. Findings show that although there is a positive relationship between leadership and performance improvement, the performance of R&D departments has been also influenced by organizational culture. This result may suggest that leaders of innovative organizations by creating and strengthening an appropriate organizational climate in their organizations could nurture creativity and facilitate innovation as well.
