الگوی برنامه توسعه استعدادها در سازمان

چکیده
سازمان ها باید به طور اساسی نحوه تفکر خود درباره استعدادها را تغییر دهند. سازمان هایی که یادگیری و توسعه را به بخشی از ماموریت خود تبدیل کنند، چرخه های فضیلت آفرینی خلق کرده و در جذب، توسعه و حفظ استعدادها موفقیت های چشمگیری خواهند داشت. هدف این پژوهش کمک به سازمان‌ها در تدوین برنامه توسعه استعداد با تاکید بر تقویت ذهنیت رشد و ارتقای توانمندی استعدادها می‌باشد. برای اجرای پژوهش حاضر از روش مرور نظام‌مند (سیستماتیک) ادبیات استفاده شده است. با توجه بـه کلیـدواژه‌هـای مـرتبط بـه توسعه استعدادها، تعداد 1765 مقاله برای سالهای 2016 تا 2024 شناسایی و مطالعه شـد کـه در نهایـت 75 مقالـه بـرای استخراج ابعاد و مولفه های برنامه توسعه استعدادها در سازمان، با توجه به چارچوب گاراوان و همکارانش (2012) مورد بررسی نهایی قرار گرفت. آنها پنج بعد اصلی تعریف استعدادها، تعیین شایستگی‌های موردنیاز، تعیین اولویت نیازها و نقش طرفین مختلف برنامه، استعدادها، تعیین سرعت توسعه استعدادها و معماری توسعه استعدادها را برای لحاظ در برنامه توسعه استعدادها پیشنهاد کردند که می توان عمده مباحث مطرح در مقالات علمی اخیر را در این ابعاد گنجاند. لیکن، مرور ادبیات نشان داد که بررسی نتایج توسعه استعدادها و مرور وضعیت استعدادهای شناسایی شده نیز می بایست در این برنامه لحاظ شود. از سوی دیگر، با توجه به گسترش به کارگیری فناوری‌های جدید در سازمان‌ها، این امر می‌تواند به دو طریق بر برنامه توسعه استعدادها تاثیر بگذارد. یکی، برای برنامه ریزی و تحلیل استعدادها و دیگری، استفاده از انواع ابزارها و فناوری‌های آموزشی و یادگیری.

Organizations need to fundamentally change the way they think about talent. Schools that make learning and development as part of their mission will create virtuous cycles and achieve significant success in attracting, developing and retaining talents. The aim of this research is to help organizations design talent development program that emphasize fostering a growth mindset and enhancing talent capabilities. To conduct the present research, a systematic literature review (SLR) method was employed. Using keywords related to talent development, approximately 1,787 articles from 2016 to 2024 were identified and reviewed. Ultimately, 75 articles were analyzed to extract dimensions and concepts of talent development program in organization, according to the framework which introduced by Thomas Garavan et al. in 2012. They proposed five main dimensions: defining talents, determining required competencies, prioritizing the needs and responsibilities of various parties of program, determining the speed of talent development, and talent development architecture, for inclusion in the talent development program. Most of the topics discussed in recent scientific articles can be included in these dimensions. However, the literature review showed that examining the results of talent development and reviewing the status of identified talents should also be included in this program. On the other hand, given the widespread use of new technologies in organizations, this can affect the talent development program in two ways: one, for talent planning and analytics, and the other, the use of various training and learning tools and technologies.
